Test Validation - A Definition

For Criterion Validity, hundreds of employee client and internal performance appraisals were compared to test scores and a significant correlation was found: the higher the test score, the better the performance on the job.

Content Validity involved determining, question by question, if they were essential to job performance by using the following process:

Subject Matter Experts (SME's): Convened a group of individuals who had substantial and demonstrated experience in the skill areas covered by the test.
Validation: At least 80% of the SME's agreed that knowledge of an item in the test is essential to the performance of the job.
Linkages to Job Descriptions: SME's agreed that every item in the test is linked to an item in the job description.
Establishing Cutoff Scores: SME's determined minimally acceptable scores.

For Adverse Impact, hundreds of employee hiring decisions were compared to individual's age, gender and ethnicity and were found to be within the guidelines of the 4/5ths Rule.
